I guess it's hard to keep unit cohesion when whole crew is shocked or on fire but they run aimlessly in every direction even if tank got suck/broke down.

A lot of Russian tank crews were killed or wounded in the first phase of the war, so lots of the guys driving tanks now are new guys either dragged out of other branches or new "volunteers" given about a week of training and told to break a leg.
There was a report in May of the death of a Russian sailor who "volunteered" to become a tank crewman in the Donbass offensive.
