ISIS was motivated and had accurate track of their own logistical SNAFU. Russian troops are raped, beaten, scared little boys being bussed off to die, the ISIS fighter at the very least believed in what they were doing at first, and acted voluntarily out of their desperation. The russians also don't even know what they're already out of at the start of a given war.
Ive read somewhere that ISIS was already abducting people way before their proclamation of being a caliphate. Like officials who opposed them were abducted and killed or some shit. By the time they declared themselves, there were none left to stand up against them, at least in the cities that they have a huge presence in.
Prior to Mosul they're already a force to be reckoned with. There was a slew of videos of targeted ISIS drive-by on Iraqi gov officials and military checkpoints back then. I recall /k/ used to have discussions about it once in awhile everytime Iraq post-America was brought up.

1.ISIS was composed of intelligent, educated, dedicated men that prized honor, loyalty, honesty and results above all else
2. they spent years/decades planning out this and other scenarios in meticulous detail, learning and adjusting from experience and current events
3.They stepped into a power vacuum due to Arab culture being fundamentally irregular and unstable and having very weak central institutions
Iraqi troops fled because both they and the locals hated their government and initially welcomed the idea of being ruled by their co-religionists.
Ukrainians, on the other hand, do not want to be Russian, even the ones in the east who actually speak Russian. The entire military goal of this campaign, annexing Novorossiya, was meant to be accomplished by uprisings covertly organized by the FSB just like in Donbas, but they couldn't find enough locals with pro-Russian views to make anything happen, and even in Donbas the Russians had to start sending in their own forces because the uprising there was in danger of being crushed. That's why they had to resort to direct invasion.
Iraq didn't have a real army for one thing, just a paper one.
They were doing the same thing the Afghan army did. The officers and bureaucrats would pretend they had a large force on paper, then embezzle all the salaries of the soldiers they didn't have, and sell the equipment on the black market... to ISIS in some cases.
